Gen Z Shuns Insurance Careers Despite Seeking Stability

With 400,000 insurance workers expected to exit the industry by 2026, insurers face a serious talent gap. But attracting the next generation—Gen Z—is proving difficult. A recent study by Cake & Arrow reveals that while Gen Z craves job stability, they largely reject insurance as a career option due to cultural and ethical misalignments.

The report, based on a national survey and interviews with Gen Z adults, found that 79% have never considered working in insurance. Even though 55% hold a positive view of the industry, nearly half (49%) said they have no interest in joining it. Their reluctance is rooted in perceptions of inflexibility, outdated corporate culture, and unethical claims practices. In fact, 11 of 12 interviewees agreed that insurers often prioritize profits over people—particularly in claims handling.

For adjusters, this poses a unique challenge and opportunity. As the public face of insurance in times of crisis, claims professionals are central to the industry’s reputation. Gen Z’s skepticism about fairness and transparency in claims reflects broader cultural critiques that adjusters are uniquely positioned to either reinforce or reshape.

Moreover, Gen Z seeks dynamic, flexible, and ethical workplaces. They value autonomy, work-life balance, and meaningful contributions—elements rarely associated with traditional claims roles. Many equate insurance work with call centers and paperwork, unaware of the strategic, tech-driven, and investigative aspects of modern claims operations.

To bridge this gap, insurers must modernize workplace culture and provide clearer career pathways. Bringing Gen Z into customer experience, innovation, and digital strategy roles could not only improve internal culture but also enhance claims processes and public perception. Creating visible, mission-driven claims career tracks may help shift attitudes and attract values-driven young professionals.

Ultimately, the report underscores a vital truth for claims organizations: to build the workforce of tomorrow, they must first reimagine the industry experience today.
